醫院員工工作態度之差異性探討 – 員工類別、職務別、醫

院評鑑等級及醫院權屬別之間的比較

Abstract

本研究的目的係在探討醫院員工的工作態度,且特別注重在不同類別員工、職務別、醫院評鑑等 級、及醫院權屬別之間的差異性比較。本研究針對台灣地區30 家參與研究之醫院(醫學中心 3 家、區域醫院19 家、地區教學醫院 8 家),依醫院評鑑等級及員工類別採機率隨樣本大小比例

(probability proportionate to size,PPS)的抽樣方法,對於樣本醫院的醫師、護理人員、

醫檢人員、藥事人員、及行政人員等 5 類員工,以隨機抽樣方式選取樣本,進行結構式問卷調 查。最後完成問卷之有效樣本數為2,938 人,30 家參與醫院之問卷回收率為 74% - 100%, 整體問卷回收率則為85.7%。使用之統計方法包括描述性統計、t檢定、單因子變異數分析、及 Scheffe's事後檢定等。研究結果顯示員工的組織承諾程度因員工類別、職務別、醫院評鑑等 級之不同,而有顯著性的差異。員工的工作投入程度因員工類別及職務別之不同,而有顯著性的 差異。員工的工作滿意程度則因員工類別及職務別之不同,而有顯著性的差異。而員工的整體工 作態度則因員工類別、職務別、及醫院評鑑等級之不同,而有顯著性的差異。就員工的整體工作 態度而言,分析結果顯示行政人員的整體工作態度為 5 類員工中最高者,而醫檢人員的整體工 作態度則為最低。另一方面,醫師的整體工作態度則明顯地優於護理人員及醫檢人員。而擔任主 管職務的員工其整體工作態度,則較非主管職務的員工為佳。研究結果並顯示,醫學中心的員工 其整體工作態度高於區域醫院的員工。本調查研究的發現對於不同層級醫院的經營管理階層,在 人力資源策略管理上當有所助益。
